Hubungan antara Psychological Empowerment dan Intention to Stay: Peran Mediasi Job Satisfaction pada Bankir Generasi Z

Tingginya tingkat turnover dan mobilitas karier pada Generasi Z menjadi tantangan utama bagi perusahaan, khususnya di sektor perbankan yang memiliki tekanan kerja tinggi. Penelitian ini bertujuan untuk menganalisis pengaruh psychological empowerment terhadap intention to stay dengan job satisfaction sebagai variabel mediasi pada bankers Generasi Z di Surabaya. Penelitian ini menggunakan pendekatan kuantitatif dengan desain kausal-komparatif. Data dikumpulkan melalui kuesioner berbasis skala Likert kepada 342 responden yang merupakan karyawan tetap Generasi Z di bank pemerintah di Surabaya. Teknik analisis yang digunakan adalah Partial Least Squares Structural Equation Modeling (PLS-SEM) untuk menguji hubungan antar variabel serta efek mediasi. Adapun hasil penelitian yaitu job satisfaction berperan sebagai mediator parsial dalam hubungan antara psychological empowerment dan intention to stay. Hal ini menunjukkan pemberdayaan psikologis tidak hanya meningkatkan niat bertahan secara langsung, tetapi juga secara tidak langsung melalui peningkatan kepuasan kerja.
