Kompetensi dan Lingkungan Kerja yang Berdampak pada Peningkatan Kinerja Pegawai terhadap Peran Mediasi Kepuasan Kerja

Penelitian ini dilatarbelakangi oleh pentingnya kinerja pegawai dalam mendukung efektivitas organisasi sektor publik, khususnya pada instansi yang menyelenggarakan kekarantinaan kesehatan. Meskipun kompetensi dan lingkungan kerja secara teoritis berperan dalam meningkatkan kinerja, penelitian terdahulu masih menunjukkan ketidakkonsistenan mengenai kekuatan pengaruh keduanya serta mekanisme psikologis yang menjembatani hubungan tersebut. Penelitian ini bertujuan menganalisis pengaruh kompetensi dan lingkungan kerja terhadap kinerja pegawai dengan kepuasan kerja sebagai variabel mediasi pada Balai Kekarantinaan Kesehatan Kelas I Cilacap. Penelitian menggunakan pendekatan kuantitatif dengan metode survei terhadap 84 pegawai. Data dikumpulkan menggunakan kuesioner skala Likert dan dianalisis melalui analisis deskriptif, regresi linear, serta analisis mediasi dengan teknik bootstrapping sebanyak 5.000 sampel. Hasil penelitian menunjukkan bahwa kompetensi dan lingkungan kerja berpengaruh positif dan signifikan terhadap kepuasan kerja dan kinerja pegawai, sedangkan kepuasan kerja berpengaruh positif dan signifikan terhadap kinerja pegawai. Kepuasan kerja terbukti memediasi secara parsial pengaruh kompetensi terhadap kinerja dengan indirect effect sebesar β = 0,243; p < 0,001, sementara pengaruh lingkungan kerja terhadap kinerja dimediasi secara penuh oleh kepuasan kerja dengan indirect effect sebesar β = 0,404; p < 0,001 dan pengaruh langsung lingkungan kerja terhadap kinerja tidak signifikan (β = 0,176; p = 0,149). Kebaruan penelitian terletak pada pembuktian bahwa mekanisme pengaruh kompetensi dan lingkungan kerja terhadap kinerja berlangsung melalui pola mediasi yang berbeda, yaitu mediasi parsial pada kompetensi dan mediasi penuh pada lingkungan kerja.
