Peran Persepsi terhadap Dukungan Organisasi dalam Memoderasi Hubungan antara Modal Psikologis dan Adaptabilitas Karier pada Karyawan yang Terdampak Perubahan Organisasi

Abstract

Penelitian ini bertujuan untuk menguji peran persepsi terhadap dukungan organisasi dalam memoderasi hubungan antara modal psikologis dan adaptabilitas karier pada karyawan yang terdampak perubahan organisasi di PT XYZ. Penelitian ini menggunakan pendekatan kuantitatif dengan desain korelasional cross-sectional. Data dikumpulkan melalui kuesioner daring terhadap 98 karyawan tetap PT XYZ yang telah bekerja minimal satu tahun dan terdampak perubahan organisasi dalam tiga tahun terakhir. Instrumen yang digunakan adalah Career Adapt-Abilities Scale-Short Form (CAAS-SF), Psychological Capital Questionnaire (PCQ), dan Survey of Perceived Organizational Support (SPOS). Analisis data menggunakan regresi moderasi pada software Jamovi menunjukkan bahwa modal psikologis memiliki hubungan positif yang sangat kuat dan signifikan dengan adaptabilitas karier (β=0.927, p<.001). Namun, persepsi terhadap dukungan organisasi tidak menunjukkan pengaruh langsung yang signifikan dan tidak berperan sebagai moderator dalam hubungan tersebut (p=0.922). Model modal psikologis dan persepsi terhadap dukungan organisasi mampu menjelaskan 74,4% varians adaptabilitas karier. Hasil ini mengindikasikan bahwa penguatan sumber daya psikologis internal lebih krusial bagi karyawan PT XYZ dalam menghadapi ketidakpastian perubahan organisasi.
