Abstract

Transformasi administrasi perpajakan Indonesia melalui Core Tax Administration System (CTAS) menuntut keterikatan pegawai yang tinggi untuk memastikan keberhasilan adopsi digital. Namun, penelitian terdahulu masih menunjukkan hasil yang beragam mengenai pengaruh langsung dukungan atasan terhadap keterikatan pegawai, sementara peran komunikasi antarpersonal sebagai variabel mediasi di sektor perpajakan masih terbatas. Penelitian ini bertujuan untuk menganalisis pengaruh career adaptability (kemampuan adaptasi) dan supervisor support (dukungan atasan) terhadap employee engagement (keterikatan pegawai) dengan interpersonal communication (komunikasi antarpersonal) sebagai variabel mediasi. Penelitian menggunakan pendekatan kuantitatif dengan metode SEM-PLS. Sampel penelitian berjumlah 163 responden yang dipilih melalui teknik random sampling. Hasil penelitian menunjukkan bahwa career adaptability berpengaruh positif dan signifikan secara langsung terhadap keterikatan pegawai, sedangkan dukungan atasan tidak berpengaruh langsung signifikan terhadap keterikatan pegawai. Komunikasi antarpersonal terbukti memiliki pengaruh langsung paling kuat terhadap keterikatan pegawai dan dipengaruhi secara signifikan oleh career adaptability maupun dukungan atasan. Pengujian mediasi menunjukkan bahwa komunikasi antarpersonal memediasi secara signifikan hubungan antara career adaptability dan keterikatan pegawai, maupun hubungan antara dukungan atasan dan keterikatan pegawai. Temuan ini menunjukkan bahwa keterikatan pegawai pada kantor pajak dibentuk melalui interaksi antara kapasitas individu dan dukungan organisasi, di mana komunikasi antarpersonal menjadi mekanisme kunci yang menerjemahkan sumber daya personal dan sumber daya organisasi menjadi ikatan psikologis pegawai.
