Apakah Work Ethics Mampu Meningkatkan Employee Performance? Investigasi terhadap Peran Mediasi Social Exchange pada Family-Owned Businesses

Perusahaan Milik Keluarga (Family-Owned Businesses/FOBs) merupakan organisasi yang kepemilikannya tetap berada di tangan keluarga pendiri, sementara operasional sehari-hari dikelola oleh para eksekutif profesional. Struktur tata kelola ini menekankan pentingnya nilai-nilai etika dan hubungan sosial dalam meningkatkan kinerja karyawan. Penelitian ini bertujuan untuk menguji pengaruh etika kerja terhadap kinerja karyawan melalui pertukaran sosial pada karyawan Perusahaan Milik Keluarga di wilayah Gerbang Kertosusila, Indonesia. Penelitian ini menggunakan pendekatan kuantitatif dengan desain penelitian eksplanatori kausal. Sebanyak 308 karyawan dari 10 Perusahaan Milik Keluarga dilibatkan sebagai responden penelitian. Data primer dikumpulkan melalui kuesioner terstruktur dan dianalisis menggunakan Structural Equation Modeling (SEM) dengan bantuan AMOS 26 serta Moderated Regression Analysis (MRA). Hasil penelitian menunjukkan bahwa etika kerja tidak berpengaruh secara langsung dan signifikan terhadap kinerja karyawan. Namun demikian, etika kerja berpengaruh positif dan signifikan terhadap kesejahteraan subjektif (subjective well-being), harga diri (self-esteem), dan pertukaran sosial (social exchange). Selain itu, pertukaran sosial terbukti berpengaruh positif dan signifikan terhadap kinerja karyawan, yang menunjukkan bahwa hubungan timbal balik yang berkualitas merupakan mekanisme penting melalui mana nilai-nilai etika kerja mampu berkontribusi terhadap peningkatan hasil organisasi. Di samping itu, niat melakukan korupsi (corruption intention) terbukti memoderasi secara signifikan hubungan antara etika kerja dan kinerja karyawan. Temuan ini mengindikasikan bahwa upaya membangun lingkungan kerja yang beretika perlu disertai dengan pengembangan hubungan pertukaran sosial yang kuat guna meningkatkan kinerja karyawan pada Perusahaan Milik Keluarga.
