Pengaruh Ethical Leadership terhadap Quiet Quitting melalui Interpersonal Justice dan Affective Commitment

Abstract

Fenomena quiet quitting, yakni kecenderungan pegawai menjalankan tugas sebatas kewajiban minimum tanpa kontribusi lebih, kian mendapat perhatian dalam kajian manajemen sumber daya manusia. Penelitian ini bertujuan menguji pengaruh ethical leadership terhadap quiet quitting pada Aparatur Sipil Negara (ASN) di Pemerintah Kota Bandung dengan mediasi interpersonal justice dan affective commitment. Pendekatan kuantitatif digunakan melalui survei terhadap 375 responden ASN, dengan analisis PLS-SEM menggunakan SmartPLS 4. Hasil menunjukkan bahwa pengaruh langsung ethical leadership terhadap quiet quitting tidak signifikan (β = -0,055; p = 0,499), namun berpengaruh tidak langsung secara signifikan melalui kedua mediator. Ethical leadership berpengaruh positif signifikan terhadap interpersonal justice (β = 0,781; p = 0,000) dan affective commitment (β = 0,645; p = 0,000). Interpersonal justice (β = -0,195; p = 0,007) dan affective commitment (β = -0,356; p = 0,000) berpengaruh negatif signifikan terhadap quiet quitting. Total pengaruh tidak langsung sebesar -0,382 (p = 0,000), dengan affective commitment sebagai mediator terkuat. Temuan ini menegaskan pentingnya kepemimpinan etis, perlakuan interpersonal yang adil, serta penguatan keterikatan emosional untuk menekan quiet quitting pada ASN.
