Peran Moderasi Psychological Capital dalam Pengaruh Perceived Organizational Support terhadap Komitmen Afektif pada PNS Milenial

Abstract

Penelitian ini bertujuan menganalisis pengaruh Perceived Organizational Support (POS) terhadap komitmen afektif dengan Psychological Capital (PsyCap) sebagai variabel moderasi pada Pegawai Negeri Sipil (PNS) milenial di Dinas Komunikasi dan Informatika Provinsi Jawa Barat. Metode yang digunakan adalah explanatory research dengan pendekatan kuantitatif, menggunakan teknik sensus terhadap 65 responden. Data dikumpulkan melalui kuesioner dan dianalisis dengan Structural Equation Modeling (SEM) berbasis Partial Least Squares (PLS). Hasil penelitian menunjukkan bahwa POS dan PsyCap secara langsung berpengaruh positif dan signifikan terhadap komitmen afektif, namun PsyCap tidak terbukti memoderasi pengaruh POS terhadap komitmen afektif. Simpulan penelitian menekankan pentingnya organisasi memperkuat dukungan organisasi serta mengembangkan psychological capital PNS milenial untuk meningkatkan keterikatan emosional mereka, meskipun peran moderasi PsyCap tidak signifikan.
