Peran Mediasi Keterlibatan Kerja dalam Hubungan Antara Kepemimpinan Transformasional dan Kinerja Peneliti

Abstract

Penelitian ini bertujuan untuk menguji peran kepemimpinan transformasional terhadap kinerja peneliti dengan keterlibatan kerja sebagai mediator. Data dikumpulkan dari 142 peneliti aktif di lembaga X, Jakarta, menggunakan teknik purposive sampling. Analisis data dilakukan menggunakan korelasi Pearson, regresi linear berganda, dan uji mediasi dengan metode bootstrapping (5.000 resampling) melalui perangkat lunak Jamovi versi 2.5.6. Hasil penelitian menunjukkan bahwa kepemimpinan transformasional berpengaruh positif terhadap keterlibatan kerja, dan keterlibatan kerja berpengaruh positif terhadap kinerja peneliti. Namun, kepemimpinan transformasional tidak berpengaruh langsung secara signifikan terhadap kinerja peneliti. Analisis mediasi menunjukkan bahwa keterlibatan kerja berperan sebagai mediator memediasi secara penuh hubungan antara kepemimpinan transformasional dan kinerja peneliti, dengan kontribusi mediasi sebesar 66,7% merupakan proporsi efek tidak langsung terhadap efek total. Temuan ini memperkuat Model Job Demands–Resources dengan menegaskan bahwa kepemimpinan berfungsi sebagai sumber daya kerja yang meningkatkan kinerja melalui jalur motivasional. Secara praktis, hasil penelitian menekankan pentingnya strategi organisasi yang berfokus pada penguatan keterlibatan kerja peneliti untuk meningkatkan produktivitas riset dan publikasi.
