Abstract

Perubahan pola kerja di sektor jasa profesional, khususnya pada industri konsultan, menuntut perempuan menikah untuk mengelola peran kerja dan tetap menjalankan tanggung jawab rumah tangga secara bersamaan sehingga menjadikan integrasi kehidupan kerja sebagai isu penting yang perlu dipahami secara lebih mendalam. Penelitian ini bertujuan untuk menguji hubungan antara dukungan sosial, modal psikologis, dan integrasi kehidupan kerja pada perempuan menikah yang bekerja sebagai konsultan, serta menilai peran mediasi modal psikologis dalam hubungan tersebut. Dukungan sosial dipahami sebagai persepsi individu terhadap ketersediaan bantuan emosional, instrumental, dan informasional dari lingkungan signifikan, sedangkan modal psikologis merujuk pada kondisi psikologis positif yang mencakup efikasi diri, optimisme, harapan, dan resiliensi. Integrasi kehidupan kerja didefinisikan sebagai kemampuan individu memadukan tuntutan kerja dan kehidupan pribadi secara fleksibel. Partisipan berjumlah 185 perempuan menikah yang bekerja sebagai konsultan di wilayah Jabodetabek, memiliki minimal satu anak berusia di bawah 12 tahun, tetap menjalankan peran domestik, dan memiliki suami yang bekerja minimal pada level staf. Data dikumpulkan melalui survei menggunakan instrumen Multidimensional Scale of Perceived Social Support, PCQ-24, dan skala Work–Life Integration. Penelitian menggunakan desain kuantitatif explanatory dan dianalisis melalui uji korelasi Spearman serta analisis mediasi PROCESS pada JASP. Hasil menunjukkan bahwa dukungan sosial berhubungan positif dan signifikan dengan modal psikologis, tetapi tidak berhubungan signifikan dengan integrasi kehidupan kerja. Modal psikologis juga tidak berhubungan signifikan dengan integrasi kehidupan kerja dan tidak memediasi hubungan antara kedua variabel lainnya. Temuan ini menegaskan bahwa dukungan sosial dan modal psikologis belum cukup menjelaskan kemampuan perempuan konsultan dalam mengintegrasikan peran kerja dan domestik, sehingga diperlukan dukungan struktural organisasi dan kebijakan kerja yang lebih fleksibel untuk memperkuat pengalaman integrasi kehidupan kerja.
