Kinerja Aparatur di Tengah Tantangan Birokrasi: Analisis Peran Komitmen Organisasi

Penelitian ini berfokus pada pegawai Sekretariat Jenderal MPR RI dengan tujuan menganalisis pengaruh person job fit, kompensasi, dan kepuasan kerja terhadap kinerja pegawai serta menelaah peran komitmen organisasi sebagai variabel mediasi. Penelitian menggunakan pendekatan kuantitatif dengan metode Partial Least Squares-Structural Equation Modeling (PLS-SEM). Sampel terdiri dari 110 responden yang dipilih melalui teknik purposive sampling. Hasil penelitian menunjukkan bahwa person job fit dan kepuasan kerja berpengaruh positif signifikan terhadap kinerja pegawai, sementara kompensasi justru berpengaruh negatif. Selain itu, komitmen organisasi terbukti berperan sebagai mediator parsial pada hubungan kepuasan kerja dengan kinerja, namun tidak memediasi pengaruh kompensasi terhadap kinerja. Temuan ini menegaskan bahwa kesesuaian individu dengan pekerjaannya serta tingkat kepuasan kerja merupakan faktor penting dalam meningkatkan kinerja pegawai, sedangkan kompensasi tidak selalu memberikan dampak positif. Penelitian ini berkontribusi pada pengembangan teori sumber daya manusia melalui integrasi variabel mediasi dan memberikan implikasi praktis bagi perumusan kebijakan pengelolaan pegawai di sektor publik, khususnya dalam penguatan komitmen organisasi sebagai strategi peningkatan kinerja.
