Meningkatkan Kinerja Perusahaan pada Startup Digital di Indonesia: Peran Mediasi Keterlibatan Kerja dalam Hubungan Antara Transformasi Digital dan Perilaku Kerja Inovatif

Penelitian ini menganalisis peran keterlibatan kerja sebagai mekanisme mediasi yang menghubungkan transformasi digital dan perilaku kerja inovatif terhadap kinerja perusahaan pada startup digital di Indonesia di tengah perlambatan industri pada tahun 2025. Berlandaskan pada Dynamic Capabilities Theory dan kerangka Job Demands–Resources (JD-R), penelitian ini berargumen bahwa kemampuan digital dan inovasi yang digerakkan oleh karyawan dapat meningkatkan kinerja perusahaan secara lebih efektif ketika karyawan memiliki keterikatan psikologis yang tinggi terhadap pekerjaan mereka. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei serta analisis PLS-SEM. Data dikumpulkan dari karyawan startup yang terlibat dalam aktivitas berbasis teknologi dan inovasi. Hasil penelitian menunjukkan bahwa transformasi digital dan perilaku kerja inovatif memiliki pengaruh positif dan signifikan terhadap kinerja perusahaan, baik secara langsung maupun tidak langsung melalui keterlibatan kerja. Analisis mediasi mengonfirmasi bahwa keterlibatan kerja berfungsi sebagai jembatan motivasional yang penting dalam memperkuat penerjemahan inisiatif digital dan perilaku inovatif menjadi hasil kinerja perusahaan yang terukur. Temuan ini menunjukkan bahwa dalam lingkungan startup yang penuh ketidakpastian dan perubahan teknologi yang cepat, investasi teknologi saja tidak cukup untuk menghasilkan kinerja berkelanjutan; keberhasilan organisasi sangat bergantung pada keterlibatan karyawan yang mampu mengonversi kapabilitas digital menjadi nilai strategis.
